Professionele identiteiten in sociaal werk: een intergenerationeel perspectief

Vanuit praktijk, opleiding en wetenschappen zijn er discussies over de professionele identiteit van de jongste generatie sociaal werkers. Ze handelen over een overwicht aan geïndividualiseerde oriëntatie,
vertechnisering en depolitisering in het beroep. Deze kritieken passen in een ruimere discussie over de afnemende aandacht voor structurele aspecten van sociale problemen. In dit doctoraatsonderzoek wordt dieper ingegaan op het concept professionele identiteit vanuit een generatieperspectief. Het heeft tot doel de statische discussies te verdiepen en de verschillende perspectieven hierop te onderbouwen met wetenschappelijke inzichten vanuit generatietheorie.

Onderzoeksvragen:
1) Welke verschillen in opvattingen over professionele identiteit vinden we terug in praktijk en theorie van sociaal werk?
Met deze vraag worden wetenschappelijke inzichten met betrekking tot aspecten van de professionele identiteit van sociaal werkers beoogd, met name op het vlak van eigenschappen, complexiteit en verscheidenheid in theorie en praktijken.
2) Wat is de relatie tussen professionele identiteit en generaties?
Het doel is aan de hand van generatietheorie huidige discussies over professionele identiteiten wetenschappelijk te duiden en een uitweg te bieden op een vastlopende discussie. Daartoe wordt het concept 'intergenerationeel perspectief' in verband gebracht met levensfase, anciënniteit, maatschappelijke achtergrond, tijdsgeest, opvoeding, opleiding, socialisatie op de werkvloer, aansturing in de organisatie…
3) Welke implicaties heeft dit voor huidige en toekomstige sociaal werkpraktijken?
Het doel is vanuit empirische vaststellingen (praktijkvragen en kwesties op de werkvloer) concrete sociaal werkpraktijken te inspireren om discussies over professionele identiteiten te ontknopen. Het gaat hierbij om het ontwikkelen van instrumenten om in groepen en teams positief te werken vanuit generatieverschillen aan doelstellingen, probleemdefinities, werkvormen, … om de dialoog en wederzijds begrip tussen generaties sociaal werkers te versterken.
4) Wat zijn de implicaties hiervan voor beleid in sociaal werk?
Met deze onderzoeksvraag wordt gepeild naar de condities, mogelijkheden en de gevolgen van de bevindingen op het niveau van beleidsaspecten van sociaal werkpraktijken. Daartoe is het noodzakelijk om aspecten van veranderingen, vereiste ondersteuning en aansturing, werkprocessen, strategische doelstellingen, aspecten van personeelsbeleid, enz. te onderzoeken. Het doel is beleidsmatige en organisatorische aspecten van sociaal werkpraktijken te ondersteunen bij de implementatie van inzichten uit het onderzoek.

Het project bestaat uit 3 clusters met eigen methodieken: literatuurstudie, casestudie en (focusgroep)interview. De literatuurstudie speelt in op de noodzaak aan theoretische onderbouw voor de huidige discussies in sociaal werk en ter ondersteuning van de uitbouw van de verdere onderzoeksmethodiek. De casestudies operationaliseren het theoretisch kader, eerst op kleine schaal door pilootprojecten in bepaalde afdelingen van OCMW Gent, waarna uitbreiding naar andere afdelingen en organisaties aan de orde is. De focusgroepinterviews hebben een dubbele functie. Enerzijds vormen ze de verbinding tussen de onderzoeksbevindingen en het beleid, anderzijds leiden ze tot informatie over de benodigde kennis, aanpak en implementatie om beleidsmatig om te gaan met diverse professionele identiteiten in organisaties.


Professional identities in social work: an intergenerational perspective

From practice, training and the sciences, there are debates about the professional identity of the youngest generation of social workers. They deal with a preponderance of individualised orientation
technicalisation and depoliticisation in the profession. These critiques fit into a broader discussion about the declining focus on structural aspects of social problems. This doctoral research explores the concept of professional identity from a generational perspective. It aims to deepen the static discussions and underpin the different perspectives on it with scientific insights from generational theory.
Research questions:
What differences in views on professional identity are found in social work practice and theory?
This question seeks scientific insights regarding aspects of social workers' professional identity, particularly in terms of characteristics, complexity and diversity in theory and practice.
What is the relationship between professional identity and generations?
Using generational theory, the aim is to give scientific meaning to current discussions on professional identities and offer a way out of a stalled debate. To this end, the
concept of 'intergenerational perspective' is related to life stage, seniority, social background, zeitgeist, upbringing, education, socialisation in the workplace, management in the organisation....
What implications does this have for current and future social work practices?
The aim is to inspire concrete social work practices from empirical observations (practical questions and issues in the workplace) to unravel discussions on professional identities. This involves developing tools to work positively in groups and teams from generational differences on objectives, problem definitions, forms of work, ... to strengthen dialogue and mutual understanding between generations of social workers.
What are the implications of this for policy in social work?
This research question probes the conditions, possibilities and implications of the
findings at the level of policy aspects of social work practices. To this end, it is necessary to examine aspects of change, required support and management, work processes, strategic objectives, aspects of human resources management, etc. The aim is to support policy and organisational aspects of social work practices in implementing insights from the research.

The project consists of 3 clusters with their own methodologies: literature study, case study and (focus group) interview. The literature review responds to the need for theoretical underpinning for current discussions in social work and to support the development of further research methodology. The case studies operationalise the theoretical framework, first on a small scale through pilot projects in certain departments of OCMW Gent, after which expansion to other departments and organisations is on the agenda. The focus group interviews have a double function. On the one hand, they form the link between the research findings and policy; on the other, they lead to information on the knowledge, approach and implementation needed to deal with diverse professional identities in organisations in a policy-oriented way.
